“Nowhere to Grow: Third Party Employment Branding Success and High Performer Turnover.”

Abstract:  While recent research links third party employment branding certifications to decreased voluntary turnover in organizations, little is known regarding the composition of voluntary turnover in successfully branded organizations. We employ a hybrid inductive/deductive, mixed-methods approach to examine who leaves elite Best Places to Work (BPTWs), defined as organizations which perennially place in the top ten in BPTW competitions. In Study 1, our inductive quantitative approach uncovers a longitudinal relationship between successful Best Places to Work (BPTW) ranking cycles and proportions of voluntary turnover comprising high performers. Study 2 commences with 40 semi-structured interviews among employees in an elite BPTW organization, from which two relevant themes emerge. First, some employees interpret BPTW success as building their own personal resumes. Second, some employees interpret BPTW success as restricting opportunities for advancement within the organization, a phenomenon which we call “promotion constraint.” Integrating our inductive findings from Study 1 and the qualitative portion of Study 2 with literatures regarding talent management, we propose and deductively test “resume building” and “promotion constraint” as potentially competing high performer turnover mechanisms, and find an indirect negative relationship between performance status and intentions to stay with the organization through promotion constraint.
